Description
4-2-3-1 Wide formation (Do not use a different formation, as this is the only formation that the exact Positions, Roles, and Duties will correspond to for this entire explanation). Screenshots for reference are linked at the bottom of this discussion. You will likely have to manually build this formation, at Tactics screen after Loading this Tactic in, and drag players into positions as shown in the Screenshot. You can start with preloaded "4-2-3-1 DM AM Wide" then drag the DMs into MCL/MCR positions, and then load the Tactic. Once players are set correctly, the formation at top of screen will read "4-2-3-1 Wide." Due to the way Tactics are handled in FM, I highly recommend you verify position by position, with my screenshot below, to confirm that your uploaded Tactic has the exact same Position, Role, and Duty as portrayed in the screenshot.

This is not just a Tactic, it is also a Player Development tool to maximize each position's stats range into a more Professional level of expectations. The STC is Complete Forward>Attack. The AMC is Shadow Striker>Attack. MCL/MCR are Box-to-Box Midfielders>Support, DL/DR are Complete Wing Backs>Support, DCL/DCR are Ball Playing Defenders>Defend, GK is Sweeper Keeper>Support (or Defend duty depending on opponent strength), with the only basic positions are the AML/AMR as Wingbacks>Support (train them in Support to develop more Work Rate compared to Attack duty). As for being a Tactic, it's foundational. Make this your only Tactic in first season until almost fully adopted by the Club. The Roles and Duty requirements are so much more intense, you don't want your Club training a separate Tactic until this one is almost fully adopted and familiarity levels move toward "Fluid" for all positions. Must Train every single player in the Club for their specific position/role/duty, for all the squads from Senior to Under 18, so the entire Club transitions to this system from a Development standpoint (and your more junior squads need to coach and play this exact formation and tactic also).

You aren't just winning matches with this, you are grooming young players into a more Professional Level of performance expectations. Note that each position's Role demands the most intense amount of Attribute development in the game; more Technical, Mental, and/or Physical Attribute requirements for these more intense Roles and Duties. If you haven't seen the difference before, simply use MCL/MCR Box-to-Box Midfielder as your easiest example to see the drastic differences in the sheer number of Attributes that are required and factored into playing that Position/Role/Duty. At the Training screen, when you force the player to train in this position, note all the highlighted Attributes across their character sheet, and select a different Role to contrast against this. Historically in Football, the Box-to-Box Midfielder has been the most all-around, demanding position in the entire game. Only legendary players have mastered the physicality, art and science of being a Pro Box-to-Box Midfielder. So this is why you want to start all your Midfielders on this pathway, demand all of them try, and even if they don't become the best, they will still be better Midfielders than they ever could have been in any other Role. And this holds true for all the other "complete" Roles for all the other positions - they are typically the most intense, the most attributes required of that position.

In early stages of adoption of the tactic, you may need to shorten passes against good competition, and even more development can be groomed if you add "Play for Set Pieces" into the tactic (I often turn that on after a lead is established and victory is likely).

Always set for Attack, every Match, and your Supporters will like the combination of Attacking football but also Entertaining football as result of the way this plays out. Watch a match or two with this Tactic on, so you see how differently the passes and shots on goal get extremely higher in your stats. You are going to score more goals with this, especially against lesser competition, but the high rate of passing helps develop players for a much higher than normal amount of passing, teamwork, and related metrics.

Philosophy: Players adjust to this Tactic, do not adjust the Tactic to the Players' preferences based on their current profile, no matter how much your players complain or your coaches ask you to change. Your players are typically only capable in less professional Roles and Duty for their position, in contrast to what this Tactic demands of them. Do not let your coaches try to talk you into changing Roles for players where they have preferences based on current stats. This is a molding tactic, all your players need to fit into this mold and change their entire game to the most intense Roles for each position.

Known downside: There are no ML/MR positions, no standard Wing Backs, and no Defensive Midfielders. If you do get Wonderkids or other Youth Intake that do not have a "Natural" rated position in this tactic, you need to immediately start training them into the next best Position fit inside this Tactic, without delay. Typically, ML/MR are best to train into MC Box-to-Box Midfielder unless they have great Crossing, Acceleration, and Pace (and then you train as AML/AMR Wingback instead, based on dominant foot). Standard Wingbacks are better placed as either DL/DR Complete Wingbacks, and/or AML/AMR Wingbacks (if the player has Height and could also later be DCL/DCR as a secondary position, then get them going on DL/DR CWB). DMs - are almost always better trained as DCL/DCR Ball Playing Defender unless they lack height, and in that case train as MC Box-to-Box Midfielder.
