There are several crew customisation mods, but don't know if any allow you to change their job, weapons and clothes can be changed for sure.

This is how the game is designed, solo and multi works the same apart nobody can join you in solo mode. Things that help with lag are turning off vsync in starbound.config (in storage folder, open it with a text editor), mods but they can't fix it totally, runing on Linux.
There is also OpenStarbound, an ongoing project to rewrite partially the game, based on source code leak, to fix performance issues and add new fewtures. They have a GuitHub page and a Discord server.

For the more pets one, if you want to have more pets out at once I think Frackin Universe added something for that, look for the Capturenaut armour set. I think it was tier 6 so it might be pretty far up the research tree though. If it's not showing up anywhere, try looking for the mod Pandora's Box on the workshop, it was originally part of that before it was added to FU but I don't know if all of of PB got added to FU.

For custom crew members, this allows you to spawn custom NPCs, you can spawn a crew member type and recruit them:

If you want to customise the equipment of the ones you already have you can use this, but it can't change what type of crew member they are:

The lag is just a problem with the game, there are a few mods on the workshop that say they improve performance but I don't know if any of them will help with that.

Hmmm i found an issue with Crew Customization +

It Change the SAIL Interfaz from FU to the default ones. Is there a way to fix it?

About the pets is oki, im using a mod add difficult and let you have an extra pod in your team when u fight.
